Practice and science
Average scores are not enough to guide meaningful action.
Standard engagement surveys often rely on average scores to define broad measures and general action plans. This shallow use of data produces weak results because it treats the organisation as if everyone experienced the same reality, and as if every factor mattered in the same way.
Distributions matter
Employees do not all experience the same phenomenon. Actions based only on averages are rarely sized for the people sitting at the extremes of the scale. Looking at distributions and clusters helps design responses that fit different employee realities.
Influence is unequal
Not all factors have the same impact on the desired outcome. Understanding the relative influence of observed factors is essential for setting the right priorities and avoiding action plans that look reasonable but miss the real leverage points.
The instrument matters
The information retrieved from a survey is only as good as the survey itself. Convergent validity within each factor and discriminant validity between factors are must-haves if the organisation wants to be truly informed.
One-off data has limits
A single survey is cross-sectional, so relationships between factors are not directional. Causality cannot be claimed, and the chicken-and-egg dilemma remains open. Repeated measures over time create longitudinal data that may reveal directionality.
Organisations are systems
Complex organisations do not always react in a linear way. Advanced network analysis helps identify bridges, bottlenecks, and structural leverage points that may be critical for organisational development.
